ارائه الگوی ارزشیابی آموزشهای مجازی ضمن خدمت کارکنان سازمانها

هدف: هدف این پژوهش ارائه الگوی ارزشیابی آموزشهای مجازی ضمن خدمت کارکنان سازمانها بر اساس مدل کرکپاتریک و شناسایی مؤلفهها و شاخصهای کلیدی در سطوح واکنش، یادگیری، رفتار و نتایج بود.
روششناسی: این پژوهش با رویکرد کیفی و با هدف کاربردی انجام شد. جامعه پژوهش شامل 20 نفر از اعضای هیئت علمی دانشگاه و خبرگان حوزه مدیریت آموزشی و آموزش سازمانی بود که با روش نمونهگیری هدفمند در دسترس انتخاب شدند. دادهها از طریق مصاحبههای نیمهساختاریافته مبتنی بر چارچوب نظری مدل کرکپاتریک گردآوری شد. برای بررسی روایی محتوایی از شاخصهای CVR و CVI استفاده شد و تمامی 83 شاخص به دلیل برخورداری از مقادیر قابل قبول حفظ شدند. پایایی دادهها نیز از طریق توافق درونی بین دو کدگذار بررسی شد که ضریب پایایی 93 درصد به دست آمد. تحلیل دادهها با استفاده از کدگذاری باز و محوری انجام شد.
یافتهها: نتایج تحلیل دادهها نشان داد که در مرحله کدگذاری باز، 73 مفهوم اولیه استخراج شد. در سطح واکنش، سه مؤلفه رضایت فراگیران از محیط یادگیری مجازی، کیفیت تعامل با مدرسان و جذابیت محتوا شناسایی شد. در سطح یادگیری، توانمندسازی کارکنان، کسب دانش و مهارتهای جدید، توانایی استفاده از ابزارهای دیجیتال و تغییر نگرش نسبت به یادگیری آنلاین بهعنوان مؤلفههای اصلی تعیین شدند. در سطح رفتار، استفاده از مهارتهای جدید در محیط کار، تغییر در شیوه انجام وظایف و تعاملات حرفهای مبتنی بر آموزش مورد تأکید قرار گرفت. در نهایت، در سطح نتایج، سه مؤلفه بهرهوری سازمانی، بهبود کیفیت خدمات و کاهش هزینههای آموزشی استخراج شد که نشاندهنده نقش مؤثر آموزشهای مجازی در ارتقای عملکرد سازمانی بود.
نتیجهگیری: یافتههای پژوهش نشان داد که آموزشهای مجازی ضمن خدمت میتوانند ابزاری مؤثر برای ارتقای دانش، مهارت و عملکرد کارکنان سازمانها باشند. الگوی پیشنهادی مبتنی بر مدل کرکپاتریک امکان ارزیابی جامع آموزشهای مجازی را فراهم کرده و به سازمانها کمک میکند تا اثربخشی برنامههای آموزشی خود را در ابعاد مختلف مورد سنجش قرار دهند و زمینه بهبود مستمر فرآیندهای آموزشی را فراهم سازند.
